Apstrakt

Sprovedeno istraživanje imalo je za cilj da proveri neke od postavki Modela zahtevi-resursi. Uzorak se sastojao od 505 ispitanika, a u istraživanju su korišćeni Upitnik karakteristika posla (UKP), Skala izgaranja na radu (WB) i Skala namere za napuštanje organizacije (NNO). Najpre je testirana hipoteza o medijatorskoj ulozi izgaranja u relaciji između radnih zahteva i namere za napuštanje organizacije. U finalnom modelu radni zahtevi pozitivno predviđaju izgaranje (β = .47, p < .05), koje je dalje povezano sa povećanom namerom za napuštanje organizacije (β = .50, p < .05). Bootstrap metodom (b = .28, Bootstrap 95% CI = [.16, .40]) i Sobel testom (z = 7.57, p < .001) potvrđena je značajnost medijacije, a kako je povezanost između radnih zahteva i namere za napuštanje organizacije nakon uvođenja izgaranja u model nestala (β = .03, p > .05), možemo govoriti o potpunoj medijaciji. Druga testirana, hipoteza bafera, dobila je veoma ograničenu empirijsku podršku, imajući u vidu da je testiranje moderatorskog uticaja tri radna resursa (kontrole nad poslom, podrške kolega i podrške nadređenog) u relacijama između kvantitativnih, kognitivnih i emocionalnih zahteva sa izgaranjem, rezultovalo samo jednim statistički značajnim efektom interakcije. Pronađen efekat (β = -.10, p < .05) pokazao je da se kontrola posla ponaša kao prigušivač štetnog uticaja kvantitativnih zahteva na pojavu izgaranja, i to u nešto većoj meri u slučaju kada su ti zahtevi visoki. Dobijeni rezultati podržali su postojanje procesa narušavanja zdravlja i dali doprinos aktuelnoj debati o replikabilnosti hipoteze bafera na domaćem uzorku, uz prodiskutovana ograničenja i praktične implikacije.
